چکیده

هدف این پژوهش شناسایی و اولویت‌بندی مؤلفه‌های مدیریت منابع انسانی پایدار مؤثر بر توسعۀ صنعت خودرو است. جهت دستیابی به اهداف تحقیق با استفاده از روش نمونه‌برداری غیراحتمالی گلوله برفی، از نظرات 15 نفر از خبرگان حوزۀ منابع انسانی و همچنین مدیران ارشد توسعۀ شرکت‌های ایران‌خودرو و سایپا تا مرحلة اشباع نظری، استفاده شد.
تحقیق حاضر با استفاده از روش آمیخته اکتشافی، در دو بخش کیفی و کمی صورت پذیرفته است. در بخش کیفی با استفاده از تئوری داده بنیاد و با تحلیل خط به خط مصاحبه‌ها، ابتدا کدگذاری باز انجام شد. در طی کدگذاری باز حدود 129 مورد به‌عنوان مفاهیم اولیه از متن مصاحبه‌های انجام‌شده، استخراج و سپس در قالب 20 شاخص و پنج بُعد شرایط علّی، شرایط زمینه‌ای، شرایط مداخله‌گرانه، استراتژی‌ها و راهبردها و نتایج و پیامدها، دسته‌بندی شد. در بخش کمی تحقیق در قالب روش پژوهش توصیفی_پیمایشی و از طریق ابزار پرسشنامۀ محقق ساخته، دیدگاه‌های خبرگان گردآوری و سپس داده‌ها با استفاده از فرایند سلسله مراتبی فازی (FAHP)، تجزیه‌وتحلیل و اولویت مؤلفه‌ها در هر یک از ابعاد پنج‌گانه، تعیین شد.
نتایج تحقیق نشان داد که شرایط اقتصادی، بالاترین اولویت را در میان شرایط علّی؛ جذب و حفظ نیروی انسانی، بالاترین اولویت را در میان شرایط زمینه‌ای؛ دولت، بالاترین اولویت را در میان شرایط مداخله‌گرانه؛ سرمایه‌گذاری روی صلاحیت کارمندان باهدف سناریوهای فعلی و آینده، بالاترین اولویت را در میان استراتژی‌ها و مزایای مالی و رشد اقتصادی، بالاترین اولویت را در میان نتایج و پیامدها به خود اختصاص دادند.

The purpose of this study was to identify and prioritize the components of sustainable human resource management which affects the development of the automotive industry. In order to achieve the objectives of the research through non-probable snowball sampling method, the opinions of 15 experts in the field of human resources as well as senior development managers of Iran Khodro and Saipa companies, up to the theoretical saturation stage, were used.
The present study has been carried out using a mixed exploratory research method in two parts: qualitative and quantitative. In the qualitative phase, using open source data theory and line-by-line analysis of the interviews, open coding was performed first. During open coding, about 129 items were extracted as basic concepts from the text of the interviews and then categorized into 20 indicators and five dimensions of causal conditions, contextual conditions, interventionist conditions, strategies and guidelines, and results and consequences. In the quantitative phase, the research was conducted in the form of a descriptive-survey research method and through a researcher-made questionnaire, the views of experts were collected and then the data were analyzed using a fuzzy hierarchical process (FAHP), and component priority in each of the five dimensions was determined.
The results showed that economic conditions are the highest priority among causal conditions; recruitment and retention of manpower is the highest priority among the contextual conditions; government is the highest priority among interventionist conditions; investing in employee competencies for current and future scenarios have been given the highest priority among strategies and financial benefits and economic growth has the highest priority among outcomes and consequences.
